Case Study 1: Can Management Afford to Look the Other Way?
Q1) I disagree with the step taken by the President of this company. Jacobs typically didn't responsibility to achieve high performance in his job. High performance requires the efficient and effective use of organizational resources through the four functions of planning, organizing, leading, and controlling. To perform the four functions, Jacobs need three skills- conceptual, human, and technical. Jacobs also is expected to perform activities associated with ten roles: the informational roles of monitor, disseminator, and spokesperson; the interpersonal roles of figurehead, leader, and liaison; and the decisional roles of entrepreneur, disturbance handler, resource allocator, and negotiator. Jacobs needs to give up his command-and-control mindset to embrace ambiguity and create organizations that are fast, flexible, adaptable, and relationship-oriented. Leadership is dispersed throughout the organization, and Jacobs empowers employees to gain the benefit of their ideas and creativity. So far, the President didn't rectify the situation or take some strong disciplinary action on Jacobs to concern about the employees. He just let the issues such as Jacobs's mistreatment of subordinates and sexual harassment going on happens in these ten years.

If I'm Harry Rull, First, I would launch a full-scale investigation of employee complaints about Jacobs, and make Jacobs aware that the documented history over the past ten years has put him on thin ice. Second, I would meet with Jacobs and the employee to try to resolve the current issue, and then start working with Sally Barton and other senior managers to develop stronger policies regarding sexual harassment and treatment of employees, including clear-cut procedures for handling complaints.

Q2) Losing Jacobs is not a good idea to prevent such incident to be repeated because Jacobs's contributions to new product development are too valuable to risk losing him, and the problems over the past ten years have always worked

    In this case study Roger Cahill has been acting as the head of mobile division for less than a year. Currently he is struggling as he faces great difficulties adapting BoldFlash to a changing marketplace. The problem really started a year ago when Mr. Jim Harrison appointed the young Roger Cahill to a VP position. Although Roger has led a research project in his previous work, he is only 24 years old and inexperienced to manage a company at VP level. Positions at those levels require years of strategic leadership and management skills. Nevertheless in the last 12 months, the company focused primarily on the redundant production of customized chips without further research or product development in new and upcoming areas like the storage device. This negligence from both product development and marketing is a huge loss to the company as they missed out on the opportunity to launch new product line; therefore missed the opportunity to penetrate the potential market. Now the company has old products not priced competitively and struggling to penetrate the marketshare. Also the four groups within the division, product development, marketing, sales and manufacturing are constantly in conflict and don’t have the reinforcement from the leadership to work as a team. Although Cahill has observed the dysfunctions, he has not implemented any processes or trainings to work as a cross functional team. The company’s profit margins are low and Cahill has to take initiatives to suggest number of changes. With the staff that has low morale and lacking motivation, Cahill has to develop action plan for improvement.     Powell’s leadership over the company is an interesting thing, he was quick to get things done and always did what he thought was best for the company. One thing that I think is lacking at Alaska Coffee Company is another source of input, say a board of directors. Sure Powell was given input by his retail managers, employees and customers, but he wasn’t given any advice from people that new the company inside and out. All the people that offered him advice had no knowledge regarding the financials or other intricate facets of the company. If he had a board of directors he might be able to make more informed decisions that better serve the company as a whole. The chain of command was vague and rarely used except by going directly to or through him. His marketing background is most likely a key contributor to the company’s success in implementing new products and keeping customers coming back but with no real experience in running a company before this he lacked the human resource skills necessary for a company to thrive which is clear in his passive leadership role.…
