Mr. Marchionne's Four Mechanisms For Changing Organizational Culture
There are four mechanisms for changing organizational culture. The four types are the leader is responsible for the organizational change, the process of culture change begins with targeting one of the three layers of organizational change, aligning corporate culture with the organization’s vision and strategic plan, and using a structured approach (Kinicki & Kreitner, 2012). Mr. Marchionne used all four mechanisms to change the culture at Chrysler. The first mechanism of cultural change is that it comes from the leader. The leader recognizes the need for cultural change and is responsible for it. Mr. Marchionne leads the culture change at Chrysler. He changed the business tactics to support profitability. The three layers are observable artifacts, espoused values, and basic assumptions. Mr. Marchionne targeted one of Chrysler’s basic assumptions. Chrysler and the Detroit automotive industry had the same assumptions to address slumping sales. The premise was to offer deep rebates. The problem with this assumption was that the strategy did not produce long-term profitability. The Industry used this approach yet still ending up in bankruptcy in 2008. The CEO understood that this philosophy led the company to the brink of bankruptcy. Mr. Marchionne’s vision is to build quality vehicles that consumers want to purchase again. The strategy will yield sustained profitability. The third mechanism is aligning corporate culture with the organization’s vision and strategic plan. Mr. Marchionne’s charge was to make Chrysler profitable again. He did this by changing the vision statement to focus on profitability. He turned the strategy to focus on new product offerings and end excessive rebates. He aligned the corporate policy in support of the corporate

    Changing the culture of an organization may not be easy especially if the new chief executive does not fully understand the previous culture and therefore does not embrace it in the change. This lack of knowledge may result in an inappropriate culture being chosen that could limit the company’s performance as productivity reduces. An example of a badly imposed culture can been seen with the Chrysler and Damier-Benz merge in 1998. Damier-Benz imposed their traditional and structured German culture on the free-spirited American car company Chrysler. The extremely different cultures created tension that later affected their efficiency as decision-making took longer and the workforce were not happy. The inappropriate culture resulted in a loss of $1.5 billon by 2006. In 2011, the new chief executive of Tesco, Phillip Clarke, also made a cultural change which proved unsuccessful. He proposed a strategy to change Tesco’s brand image to be known for “highly valued brands” as opposed to their cheaper “Value” products. The decrease in popular promotion deals such as vouchers and meal deals reduced their sales revenue and share value which fell by 15% by the end of 2011. This suggests that Clarke failed to identify Tesco’s main source of competitively.     During the year 2006, Ford Motor Company suffered its biggest operating loss to date at the cost of $12.6 billion. A year later in 2007, things didn’t improve much as Ford posted a $2.7 billion loss.
