CASE: JOB CRAFTING (Prepared by Nguyen Quang Luan)

Question 1: WhaWhy do you think many people are in jobs that are not satisfying? Do organizations help people craft satisfying and motivating jobs, and if not, why not?

I think many working people are in jobs that are not satisfying due to facet that they are experiencing at work such as work itself, Pay, Promotion, Supervision, Co-Workers and Overall facet. The Fatima case shows an evidence of job dissatisfaction due to work itself, she is not happy with her job, she would be more interested in doing something else that better fits her passions than the existing job so that she would like to quit the job although she seems to be doing well at the present position at midlevel manager, she’s consistently making her required benchmarks and goals, and has successful relationship with colleagues and identified as “high potential” by her senior management.

Do organization help people craft satisfaction and motivating jobs, and if not, why not ?

The organization tends to try to help the people out and craft satisfaction and motivation their jobs. The reason to do so is organization likes to people orientation
They craft reorganizing the work, re-designing by certain approaches such as job enrichment, job rotation, job training or job education to make more intrinsically motivating to people, reduces absenteeism and turnover costs, increases satisfaction. Another method for improving the meaningfulness of work is providing employees with mutual assistance programs.

Job enrichment expands jobs by increasing the degree to which the worker controls the planning, execution, and evaluation of the work. An enriched job allows the worker to do a complete activity, increases the employee’s freedom and independence, increases responsibility, and provides feedback so individuals can assess and correct their own performance.

    Utilizing the two previous methods of motivation based on the needs of staff, a manager can then create jobs by assigning the required tasks to those individuals who are appropriate to accomplish job performance and job satisfaction for themselves as well as the organization. To make the future changes the organization is anticipating it is essential that the managers utilize their skills to “tailor job design” (Lombardi, Schermerhorn, 2007), to fit the strengths of staff with their own specific qualities and needs, this includes four specific areas, one, job simplification: identifying work processes and tasks for staff to work in clearly defined and specialized tasks. Managers can utilize lesser skilled staff to perform duties of lesser complexity, allowing others with higher skill levels to focus on areas of greater need. Job rotation allows the manager to create flexibility and understanding of other areas, creating a better relationship and moral between departments. Job enlargement integrates or combines tasks previously done by separate workers, this is an option that a manager should do with caution because it could have an opposite reaction to the motivation they are trying to create.
